Abstract:In order to understand the organizational (here as: org-al.) antecedents of organizational commitment (as: org-cmm.), this paper draws from two separate but complementary theories, that is, social exchange theory and social identity theory. The study aims at exploring the connections btw. the characteristics (as: chars.) of work in the organization (as: org/s.), the chars. of the org/s., org-cmm. and turnover intentions. Based on a sample of nearly 250 managers on a longitudinal design, it is shown that perceived org-al. support and perceived prestige are differently influenced by the chars. of and in the org/s. This suggests that the chars. of the firm, reflected in the notion of perceived external prestige, play a complementary role to the chars. of work in the org/s., reflected in perceived org-al. support, in shaping org-cmm. and turnover intentions.
