Abstract:The article explores alternative relationships between performance appraisal satisfaction and employee outcomes in the form of self-reported work performance, affective organizational commitment and intentions for turnover. Results of a survey conducted among employees of Norwegian savings banks indicate that performance appraisal satisfaction was directly related to affective commitment and turnover intention. EmployeesÂ’ intrinsic work motivation however seems to both moderate and mediate the relationship between performance appraisal satisfaction and work performance. The moderation form showed a negative relationship for employees who had low intrinsic motivation and positive relationship for those who had high intrinsic motivation. Practical implications and future research directions are presented in the article.
