Title:Change management choices and trajectories in a multidivisional firm

Abstract:Drawing on a comparative case study of the implementation of a planned change initiative across divisions of a multidivisional oil company, this paper examines the influences guiding division-level change agents in their choice of a change management (herein as: c-m.) approach and the impact of different approaches on change outcomes.
It is found that change agents dealt with three concerns: i. substantive concerns related to goal attainment, ii. political ones related to conformity to corporate demands, and iii. relational ones concerining relations with employees. Three different c-m. trajectories are identified across the three divisions based on alternative ways of balancing the concerns. It is shown that, despite the adopted c-m. approach, change tends to be diluted in implementation. Yet, the various trajectories have different consequences for other dimensions.
