Abstract:The paper investigates the process linking human resource management(HRM) practices, organizational commitment and superior rating performance from the social exchange viewpoint. Complex psychological states that mediate the relationship between HRM practices and performance are evaluated using procedural justice, organizational support, and trust as relational exchange mechanisms. A study of 1219 employees from Canadian hospitals is conducted. The findings indicate that HRM practices may stimulate greater extra-role and in-role performance if they are perceived as signs of procedural justice and support.
