Abstract:Gender discrimination still is a problem in organizations. Therefore, it is important that organizations evaluate their performance with methods that ensure equal opportunities for men and women. This paper reports the results of an experiment to inspect whether and, if so, how the gender of the rater and that of the ratee form the relationship between the level of subjectivity in performance appraisals and organizational attractiveness. The experiment was conducted among 313 undergraduate students. The results suggest that as the probability of employee performance being evaluated by a female manager increases, women anticipate more positive outcomes of subjective, however not objective evaluation processes. No evidence was found of an increase of the probability of being evaluated by a female manager affecting men to expect less positive outcomes of subjective evaluation processes. The results help understanding why women are over-represented in jobs with objective formula-based reward systems, such as piece-rate systems. They are also useful to organizations looking for more ethical human resource management practices.
