Abstract:The aim of this paper is to gain a better understanding of implicit performance incentives. Starting point is Holmström's (1982) well-known model on career concerns, in which he was able to explain why employees work hard in the beginning of their career even when they receive fixed wages. The incentive effects that are well understood in the theoretical model have to be analysed empirically to confirm their relevance for real behaviour. Doubts with respect to the empirical relevance may occur, in particular as agents in the theoretical model are solely guided by self-interested motives whereas many previous studies have shown that fairness plays a major role in labour relationships. The study applies the method of a controlled experiment, which is well-suited to test a theoretical model with respect to the relevance of its behavioural predictions. It turns out that the incentive effect described in the model can be sustained by the experimental results - although to a lower extent. In addition to this effect, the social norm of reciprocity is an important factor to explain the employees' actions (original in German).
