Tiivistelmä:The commitment (hereafter as: commt.) of employees in non-standard work arrangements such as temporary (hereafter as: temp.) employment has been subject to much less theoretical and empirical investigation than traditional, ongoing and open-ended work relationships. This study examines the affective and continuance commt. of temp. workers towards their agency (here as: agy./agys.) and its determinants. There are two groups of determinants distinguished: the process by which the temp. worker chose a particular agy. and the support provided by the agy. The findings can be summarized as follows: 1. affective commt. among temps is generally higher than their continuance commt., 2. having more alternative agys. to choose from (i.e. volition) does not enhance the commt. of temp. workers, 3. a public choice for a particular agy. raises both types of commt., whereas the perceived agy. dependence created by the choice increases continuance, but not affective commt., and 4. both types of commt. are positively influenced by agy. supportiveness, reflected in the way the agy. deals with problems, the career support it provides, and the way it keeps in close contact with its temp. workers. Finally, the results suggest that factors raising affective commt. may 'spill over' to increase continuance commitment.
