Tiivistelmä:Internally consistent HR dimensions form the systematic approach to HR called the ‘high performance human resource management’. The different HR dimensions develop the skill and motivation of the employees and are considered to contribute to the ‘bottom line’ of firms. The benefits are commonly associated with ‘complementarities’ among different dimensions. In the theoretical part of this article reinforcement, flanking and compensation are presented as the three processes resulting in the complementarities. In the empirical part the authors examine if the effect at the employee level can be traced to the relationships between high performance HR dimensions. The main hypothesis is that the complementary effect of high performance HR system leads to a better workforce performance that the different dimensions combined. This complementarity hypothesis is tested with the help of a methodology for the test of systems effects and data was gathered in Ireland and the Netherland using a matched establishment survey. The main result is that the Irish data fully supports the complementarity hypothesis but the Dutch data does not.
