Tiivistelmä:This paper aims to extend theoretical understanding of the effect of key employee (henceforth as: k-empl/s.) mobility on organizational performance. It is found that when an organization (herein as: org.) with a favourable set of routines (here as: s-of-rts.) loses a k-empl. to a competitor, the advantaged org.'s competitive position is reduced in relation to the hiring competitor. Moreover, it is also shown that the diffusion of a favourable s-of-rts. via the mobility of k-empls. may affect competitive advantage (here as: cmp-adg/s.) in at least two additional ways. The findings are based on an analysis of over 410 competitive events btw. the San Francisco 49ers and all other teams in the National Football League (NFL) during the 24-year period. It is found that there is a loss of advantage for the org/s. when competitors
1. increasingly compete against additional orgs. that hired k-empls. from it,
2. expect future competition against additional org/s. that hired k-empls. from it.
The results challenge the traditional argument of socially complex routines creating sustainable cmp-adg/s. because they are not easily imitated and do not trust any single individual. Instead, routines are shown to be stable to the loss of k-empls., but the advantages derived from them are not.
