Abstract (eng): | The goal of this thesis is to find out how the change coach tries to influence people in the training sessions he holds and how well he succeeds. The goal of the training sessions studied was to change the attitude of the participants and to transfer the organization's culture from a state of negative discipline to one of positive discipline. The findings are used to develop both the Systems Intelligence theory and the change theorization of Lewin and Schein. This study is based on a qualitative analysis of broad empirical data. The data consists of the observation of training sessions (3 x 3 days), 39 interviews and survey data from two separate training sessions. Data was analysed inductively; that is, grouped and structured before any theoretical frameworks were chosen. In general, the change coach's three-day training follows the change model proposed by Lewin and Schein. First the coach unfreezes the participants by creating motivation for change and psychological safety. Then he describes the change and finally refreezes the attitude of the audience. The greatest amount of effort is put into unfreezing. On the micro-level, the change coach uses the methods of influencing that were defined in this study to be the Systems Intelligent methods of influencing. A systems intelligent influencer triggers self-reinforcing processes by activating and provoking his listeners at the proper moment in a planned order. He also explains the broader meaning of the things he teaches; amplifies hope and belief in the participants; acts consistently; and creates the required psychological safety before applying any other methods. Based on this study, the theory of Systems Intelligence can be complemented with the change theories of Lewin and Schein. The needs for creating survival anxiety and refreezing have not been identified by Systems Intelligence theory so far. Systems Intelligence theory could be advanced by taking them into account. On the other hand, the theories of Lewin and Schein can be developed through Systems Intelligence and especially through the Systems Intelligent influencing methods identified in this study: the system intelligent influencing methods describe how unfreezing can be attempted on a micro-level. |
Abstract (fin): | Tämän diplomityön tavoitteena on selvittää miten tutkittu muutosvalmentaja pyrkii vaikuttamaan ihmisiin vetämissään henkilöstön perusvalmennuksissa ja miten hän onnistuu siinä. Kyseisten perusvalmennusten tavoitteena on muuttaa osallistujien asenteita ja siirtää organisaatiokulttuurin tila kurista kurinalaisuuteen. Saatujen tulosten avulla pyritään kehittämään sekä systeemiälyteoriaa että Lewinin/Scheinin muutosteoriaa. Tutkimus pohjautuu laajan empiirisen aineiston laadulliseen analyysiin. Aineisto koostuu tutkittavan muutosvalmentajien vetämien henkilöstön perusvalmennusten havainnoinnista (3 x 3 päivää), 39 haastattelusta ja kahden eri perusvalmennuksen osallistujien täyttämistä kyselyistä. Kerättyä aineistoa analysoitiin empirialähtöisesti, eli aineisto ryhmiteltiin ja jäsenneltiin ennen teoriaviitekehyksen määrittelemistä. Kokonaisprosessin näkökulmasta tutkittu muutosvalmentaja eteni perusvalmennuksissa lewiniläiseen tyyliin muutosmotivaation ja psykologisen turvallisuuden luomisesta (sulatus) muutoksen kuvaamiseen ja lopulta muutoksen vahvistamiseen (jäädytys). Erityisesti hän käytti aikaa sulatusvaiheen toimintaan. Mikrotasolla kyseinen muutosvalmentaja käytti lukuisia eri vaikuttamisen menetelmiä, jotka määriteltiin tässä tutkimuksessa systeemiälykkäiksi vaikuttamisen menetelmiksi. Systeemiälykäs vaikuttaja synnyttää itseään vahvistavia prosesseja aktivoimalla ja provosoimalla kuulijoitaan sopivalla hetkellä suunnitellussa järjestyksessä, kuvaten samanaikaisesti opettamiensa asioiden laajemman merkityksen. Lisäksi hänen on jatkuvasti vahvistettava kuulijoidensa uskoa muutoksen toteutumiseen ja toimittava johdonmukaisesti, sekä luotava riittävä psykologinen turvallisuus ennen muiden menetelmien käyttöönottamista. Systeemiälyteoriaa voidaan tämän tutkimuksen perusteella täydentää Lewinin ja Scheinin muutosteorioiden avulla. Systeemiälykirjoituksissa ei toistaiseksi ole tunnistettu selviytymisahdistuksen tai jäädyttämisen tarvetta muutoksen luomisessa, ja niiden huomioonottaminen voi kehittää systeemiälyteorisointia. Toisaalta systeemiälyteoria ja erityisesti tässä tutkimuksessa kuvatut systeemiälykkään vaikuttamisen menetelmät täydentävät Lewinin/Scheinin muutosmallia kuvaamalla erilaisia sulattamisen menetelmiä yksityiskohtaisella tasolla. |
