Tiivistelmä:The research field of variable pay systems is clearly divided in two predominant areas. The first connects the use of incentive systems to a better organizational performance, the second regards variable pay systems as a major force affecting individualsÂ’ attitudes and behaviours. The author considers the both ways of thinking quite blinkered and tries to illustrate the organizational effects and operational outcomes of variable pay systems by constructing a framework of her own. The article presents data gathered from six multiple case studies, and reveals significant unanticipated costs that result from pay system changes. The relative effectiveness of pay systems and the scope of organizational context to influence pay system outcomes are examined. The scale of error in managing pay systems cannot be set a side, but the question that to what extent pay systems can function as sources of competitive advantage, must be addressed.
